Developing future leaders.
There may be a perception that developing future leaders is the same process as succession planning. Although they are similar, they are not the same. At Management Training Florida, we have developed a systematic process to help organizations put in place a process for identifying and developing future leaders. Future leaders can be defined as someone who appears to have demonstrated enough contribution in the past to warrant consideration for performing a higher level in the future.
Succession planning is an annual process for the CEO or executive team to review key individuals with leadership potential. The process includes gathering information about key persons, performance data, 360 feedback data, how they progressed with their individual development plan for this past year, key special assignments, community leadership involvement, career aspirations, willingness to relocate, and more.
Developing future leaders is often managed throughout the entire organization. Having a process that allows front line employees who have demonstrated above average performance and an indication that they want to be considered into a front line management role is often very important to an organization's leadership pipeline. Identifying front line managers that can be ready for a manager or director level position in 12-18 months is a part of this process.
Creating a leadership pipeline of talent not only prepares them to contribute at a higher level now and in the future, but it also serves as a great retention tool of your top leadership talent. Recruiting top leaders to join your organization also improves when you have a systematic process to develop leaders at all levels.

Hiring and selecting top employees
Hiring and retaining great employees starts with reevaluating how people are brought into your company. The systems that must be aligned are recruiting, hiring, on boarding, training, performance management, and compensation systems. You must have determined the skills, values, and technical competencies that are non-negotiable for all hiring decisions. The alignment of all six systems mentioned above will have a lasting impact on morale in your company, which directly impacts customer loyalty. Depending on the position, there are a variety of assessment tools that can be also be used to assist leaders in making great hiring decisions. The skill level of all your hiring personnel is also critical to improving your hiring process. You will also recognize that moral and turnover will improve when you are more effective on front end of people joining your team, regardless of size.

Leadership assessment.
One of the most important responsibilities any leader can undertake is uncovering potential leadership blind spots. The most diplomatic way to uncover these blind spots is by asking about your performance and development as a leader and as a person. This data can be collected in live interviews by a trained executive coach or an electronic 360 assessment may be used to solicit honest feedback as well.
The purpose of collecting feedback is to create a picture using feedback data from 360 degrees around you - the leader. When those perspectives are then compared to the “self” score, some interesting analysis becomes possible. The collected summary feedback can provide such valuable information for:
- The manager of the candidate to discuss designing a very specific “individual” development plan based one key leadership competency from the feedback.
- Identified "organizational" leadership training and development needs based on the feedback from all the reports combined.
This individual 360 assessment data becomes even more valuable when it is compared to the performance of the department or to managers across the organization.

Leading change.
Thriving in today’s economy is almost impossible without having talented leaders equipped with the skills, tools, and systems to lead change faster and more effectively than ever before. Leaders today and in the future must understand how to engage associates, how to leverage key suppliers, and vendors differently and faster than ever before. Leading change is a teachable skill. Whether through merger or acquisition, we know that all change meets resistance. Understanding the communication techniques required to build loyalty and trust throughout the organization is has now become at a level of intensity that is mission critical. Having the leadership skill set that equips managers to lead and thrive in this economy is challenging, because most leaders have never had to lead in an economic climate like this before in their entire career. Our systematic approach to culture change is engaging and powerful.

Organizational communication.
Assisting organizations to improve communication primarily focuses on leaders and communications systems. The first part of the assessment is an analysis of the strategic plan. That research will help identify what are the key messages that must be communicated. Those messages must be aligned to the Key Performance Indicators of the business. In addition to alignment, leadership skills are also critical for success. When looking at the communication systems, that allows for research regarding which are the delivery methodologies required for success. Examples include email, newsletters, daily staff meetings etc.

Succession planning.
Once we understand your industry trends and forecasts, our approach starts with understanding the staffing needs of your company in the short and long term. The plan for identifying and expediting the future development of your management team must be aligned to the organizations needs. What skills do your leaders need at what level in your leadership pipeline?
Future leaders are defined as someone who has demonstrated performance and future potential one to two levels above their current level. The goal is to develop a systematic approach to developing current and future leaders. The purpose of focusing on the future leadership talent is to develop a pool of future leaders.
Our succession planning process includes a yearend review with the CEO or Executive Team, to review the development and progress of the key identified staff. |
| TOP |
Team alignment.
Our facilitated approach involves the key stakeholders in the team. The process must be customized to align team members, to uncover performance and or personality issues, preventing the team’s performance from maximizing its effectiveness. The goal is to facilitate dialog that ensures all members of the team understands how the team should work together and what are the key “rules of the game.” Part of the dialog is intended to articulate how the team’s performance should and will be measured. The KPI’s of every team must be aligned to the organizational expectations.

"John shows sensitivity and understanding that is unexpected from a man with his credentials and stature (professional and physical). He truly cares enough to hold you accountable, and he makes it hard for you not to succeed. If the step to the next level seems a bit too high, you might need a boost or a hand-up from John."

“One of the biggest struggles for our organization was accountability. With the help of ActionCOACH, we were able to develop a system for accountability that clearly defined expectations, follow up, and execution. This has lead to better accountability through fair consequences and rewards.”

“The employee engagement survey that we conducted with John Lankford’s coaching was tremendous! The results clearly pointed out opportunities to better communicate with our employees – there were a lot of quick fixes that allowed for us to create better satisfied employees.
This session opened our eyes to some very simple things we could do that made huge impacts to our employees – can you believe that just talking about the fact that we have employee discounts and how pay is calculated could make a big difference? It can – do the little things well and it’s amazing the return you get from your employees.”

“I would like to thank you for the one-on-one coaching you have done with me and for the work we are continuing to do. It has been a real inspiration to have an up line that has already been through some of the challenges that are currently arising in our industry. I have attended many seminars and read many books but it was never quite as much fun not did it stick with me quite as well as it has working with you. I have been able to make changes in my personal and business life that will continue to have positive impacts throughout the rest of my life. Your best Sales Associate is a happy customer and I can tell you that I have wholeheartedly asked no less then 10 people to call you so that they too can realize the benefits of what your firm has to offer.”

“I want to again thank you again for the session you provided for our staff and more importantly, our clients. In the past, I have hosted events similar to this for our advertisers, but none have had the lasting impact and value your training has had. It was interesting to see how engaged the attendees were and how they agreed when you discussed strategies to improve their bottom line. I was equally impressed with your delivery and your command of the room. Most of the group had never met you, but you were immediately viewed as an expert and true business consultant.
To this day, some six months later, we still have clients speak of how they truly enjoyed your session and how much value and an impact it had.”

“When we started the Strategic Planning process with ActionCOACH in September we had no idea how much work it would be. We didn’t realize the time, analysis, and heartache that would be required to really plan. It has now been almost 6 months since we started the process and I can say that the hard work and tough analysis of our strengths and opportunities have allowed our organization to position itself much better for the future. Although the process hasn’t been fun and has required a lot of commitment for the strategic team, the results are really important for any organization that wants to make sure that it is paying attention to the most important thing – cash flow. We are now able to analyze on an ongoing basis how our decisions and performance right now affect our future.”
